How managers’ global mindset influences the effectiveness of virtual teams : Evidence from MNCs operating in Finland

| dc.description.abstract | Due to the increasingly global and complex nature of multinational corporations (MNCs), managers are more frequently required to lead geographically dispersed and culturally diverse virtual teams. As collaboration takes place mainly through digital tools, managing communication, trust, coordination, inclusion, and team effectiveness can become challenging. Although previous literature has examined virtual team effectiveness and global mindset separately, less attention has been given to how managers’ global mindset influences the processes connected to virtual team effectiveness. Therefore, this thesis addresses this research gap by exploring how managers’ global mindset influences virtual team effectiveness in MNCs operating in Finland. This study adopts a qualitative research approach. The data were collected through semi-structured interviews with eight managers experienced in leading culturally diverse teams in MNCs operating in Finland. The data were analysed thematically, resulting in five main themes. The findings suggest that a global mindset influences virtual team effectiveness through everyday leadership behaviour. Openness, adaptability, clear communication, trust-building, psychological safety, and inclusion support effective teamwork. Managers also need to understand team members as individuals, because collaboration may be influenced not only by cultural background, but also by personality, seniority, language confidence, and working style. This study also identifies perceived limits of the global mindset. When it is underdeveloped, managers may rely on assumptions, misinterpret behaviour, weaken trust, and unintentionally exclude team members. Even a well-developed global mindset cannot eliminate structural challenges such as time zone differences, scheduling difficulties, language barriers, and limited informal interaction, nor can it replace leadership and project management skills. The findings indicate that effective leadership of diverse virtual teams requires both a global mindset and practical management skills. MNCs and HR departments can support managers through cross-cultural training, mentoring, international assignments, and opportunities to work with diverse colleagues. Managers should translate openness, adaptability, and cultural awareness into everyday actions, such as adjusting communication, building trust, and encouraging participation. Organisations should also ensure that managers have the coordination and project management skills needed to structure virtual teamwork. This thesis contributes to theory by clarifying how global mindset influences virtual team effectiveness in practice and by emphasising the importance of understanding both cultural and individual differences. | |
